摘要:
职业态度是一个国家经济发展基础性社会心理。中国虽然是全球制造大国,但多项调查表明中国员工的敬业度普遍不高。随着中国经济进入新常态,产业转型升级急需改善农民工的职业素养和职业态度。本文利用2013年七城市农民工调查数据,从雇佣制度和雇佣福利的角度分析雇佣关系对农民工工作敬业度的影响。研究发现:签订劳动合同、企业建有工会、有意见表达渠道等雇佣制度越健全,农民工的敬业度越高;企业提供带薪休假、医疗保险、安全环境等雇佣福利越好,农民工的敬业度也会越高。进而,企业应该建立一种“共享型雇佣关系”(sharing employment relations),进一步促进雇佣关系契约化和制度化,签订劳动合同,完善农民工利益和诉求表达机制,提高雇佣福利水平,保障工作环境安全,提高农民工工作敬业度。
Abstract:
Attitude towards occupation is a basic social psychology of national economic development. Although China is a global manufacturing power, a variety of surveys show that the degree of Chinese employees′ engagement is generally not high. With Chinese economy entering the new normal, industrial restructuring and upgrading need to improve the quality and attitude of migrant workers urgently.Based on the survey data of migrant workers in seven cities in 2013, this paper analyzes the influence of employment relationship on the job engagement of migrant workers from the perspective of employment system and employment benefits. The study found that a sound employment system such as labor contract, labor union, opinion expression channels will improvethe job engagement level of migrant workers. Enterprises providing paid leave, medical insurance, security environment and other employment benefits will see an upgrade in the migrant workers′ job engagement.Thus, in this paper, it is proposed that the enterprise should establish a ″Sharing Employment Relations″ to further promote the contractualization and institutionalization of employment relations.Signing labor contracts, perfecting mechanism for opinion expressing and appealling, promoting employees′ welware and ensuring the working environment safety are important ways to improvethe job engagement of migrant workers.
